Institutional Logics and Relational Inequality in UK Surgery: Demographic Dominance and the Uneven Governance of Careers

This paper brings relational inequality theory into conversation with the institutional logics perspective to examine career inequalities in UK surgical training. Drawing on longitudinal data from 3,402 junior surgeons across 212 NHS trusts in England, the study shows how demographic dominance, professional logics, and governance structures jointly shape promotion and exit outcomes. The findings highlight how inequality can intensify or recede depending on the institutional context in which careers unfold.
